A Framework to Elevate Black Boys in Every Classroom

When Abraham Maslow first introduced his Hierarchy of Needs in 1943, he transformed how we think about human motivation. His framework explained that, before individuals can achieve self-actualization, their more basic needs—such as safety and belonging—must be met. As powerful as this framework is, it was not created with the unique experiences of Black boys in mind.

Black boys face systemic barriers that often prevent them from accessing the support they need to thrive in traditional academic environments. To address these challenges, I developed Bovill’s Hierarchy of Needs for Black Boys in Schools, a framework that draws from Maslow’s model but tailors it to meet the specific social, emotional, and academic needs of Black boys.

           A New Lens for Education

Bovill’s Hierarchy of Needs is more than just a spin on Maslow’s theory. It’s a lens that centers on Black boys and their distinct journeys through school. Each layer of the hierarchy reflects the real challenges that these students face and offers strategies for educators to meet their needs in a culturally responsive, meaningful way.

While Maslow’s framework addressed the universal human experience, Bovill’s Hierarchy hones in on the particular environments and expectations Black boys navigate in today’s education system. This approach ensures that educators not only understand these needs but can act upon them with practical strategies that foster academic success and personal growth.

The 4 Levels of Bovill’s Hierarchy of Needs

           1.	Roots of Support: Fundamental Needs

Just as Maslow highlighted physiological needs as the foundation, Bovill’s Hierarchy starts with ensuring that Black boys’ fundamental needs are met. This includes physical, emotional, and psychological safety—elements that often go overlooked in traditional school settings.

           Practical Strategies:

           •

           Implement Check-Ins:

Start each day by checking in with students to assess their mental and emotional well-being. This helps identify who may need extra support.

           Resource Mapping:

Provide families with a resource map that includes community services like food banks and healthcare providers. This removes barriers to accessing basic necessities.

           Research Application:

Hattie’s research shows the power of teacher-student relationships (effect size of 0.52). Strong, supportive relationships allow students to feel comfortable seeking help, ensuring their basic needs are met.

           2.	Circle of Community: Belonging and Connection

Black boys often struggle with feeling a sense of belonging in school environments. To help them thrive, educators must actively create spaces where Black boys feel seen, respected, and included. In this stage, the focus is on connection, both with peers and with the school community.

           Practical Strategies:

           •

           Cultural Affirmation:

Incorporate culturally relevant materials in your lessons, from books to historical examples, so Black boys can see themselves reflected in the curriculum.

           •

           Strategic PLC Discussions:

In your PLC meetings, ask the question, “Who benefited and who did not?” This transparency opens conversations about how to better serve Black boys.

           •

           Mentorship Programs:

Connect students with mentors who share similar backgrounds and have navigated comparable challenges.

Research Application: Collective teacher efficacy, which Hattie ranks with an effect size of 1.57, is critical in building an inclusive community where Black boys feel valued. When teachers believe they can make a difference, they are more likely to create environments that foster connection and belonging.

           ________________________________________

           3.	Tower of Validation: Esteem and Recognition

Maslow’s fourth tier focuses on esteem, which is equally essential in Bovill’s framework. Black boys need to feel validated and recognized for their efforts and talents, not just for meeting predefined academic standards but for their unique strengths.

           Practical Strategies:

           •	Strength-Based Feedback:

Provide frequent positive feedback that focuses on what students are doing well. Highlight their strengths in ways that bolster their confidence.

           •	Recognition Systems:

Implement systems that recognize students for perseverance, growth, and character—focusing on effort rather than just outcomes. Be sure to focus your validation beyond the scope of athletics.

           Research Application:

Effective feedback (with an effect size of 0.70, according to Hattie) is one of the most powerful ways to boost self-esteem. By giving students meaningful, tailored feedback, you can help Black boys build the confidence needed to stay engaged and succeed.

           4.	Summit of Achievement: Self-Actualization

At the top of Bovill’s Hierarchy is self-actualization—the realization of one’s full potential. Black boys should leave school with a sense of purpose, confidence, and the belief that they can achieve their dreams. Here, the focus is on helping students set goals, take ownership of their learning, and envision a future of possibilities.

           Practical Strategies:

           •	Goal Setting Workshops

: Teach students how to set both academic and personal goals. Help them create plans that are realistic, actionable, and tailored to their interests.

           •	Project-Based Learning:

Engage students in projects that require critical thinking and problem-solving. Connect the projects to real-world issues they care about.

           Research Application:

Mastery learning (effect size of 0.58) and self-reported grading (effect size of 1.33) demonstrate that students learn best when they can take ownership of their progress. By empowering Black boys to set their own goals and reflect on their achievements, you help them reach their full potential.

           A Framework for Today’s Classrooms

Bovill’s Hierarchy of Needs for Black Boys in Schools is a blueprint for how educators can create environments where Black boys are supported, seen, and empowered to succeed. It’s built on the foundational work of Maslow but tailored for the unique experiences of Black boys in the school system.

This framework is just one part of my upcoming book, The Ultimate Guide to Teaching and Reaching Black Boys, set to release on January 25, 2025. In the book, I dive deeper into how this hierarchy can be applied in real-world classroom settings, along with stories of transformation and success that illustrate its power.

Rethinking the Relationship Between Football And The Classroom

The journey from the football field to the classroom offers valuable insights into the power of mindset and philosophy in driving success. Just as coaching principles inspire excellence on the gridiron, they can also transform the educational landscape, fostering academic achievement and personal growth.

Consider the parallels between coaching philosophy and effective teaching strategies. In football, high expectations are non-negotiable. Every player is challenged to perform at their best, regardless of background or skill level. This same principle applies in the classroom, where teachers can set the bar high for academic achievement, inspiring students to reach their full potential.

Structured practices on the football field mirror the structured approach to learning in the classroom. Beginning with whole-group instruction, teachers ensure that every student understands the fundamentals. Transitioning to small-group activities allows for personalized attention and support, while guided practice sessions enable students to apply what they've learned in a hands-on setting.

The success of this approach is evident not only in the victories on the football field but also in the academic achievements of students. For instance, during my time as the head football coach at York Middle School, our team clinched the region championship. However, there was a defining moment that resonated beyond the football field. In one game, I benched three of our starting and BEST players due to their lack of effort in the classroom AND at practice. Though we lost that game, it made a clear point to my team: education was just as serious as football, and effort on and off the field were a non-negotiable. We guided our year with the motto: We Over Me, which served a constant reminder that my choices affected everyone that was invested in their life.

The impact of this decision reverberated through the years. That same group of students, now seniors, are poised for success. Many of them are positioned to attend college, with 11 of them earning full football scholarships to universities. One, graduated early to become a full-time fire fighter, another graduated early and is currently a student leader at Lander University. Among them is a student with a 4.9 GPA, student body president, and a four sport (YES, four SPORT) athlete.

Currently, I apply this philosophy of coaching in my role as the Dean of Student Leadership at Old Pointe Elementary. At Old Pointe, we emphasize the importance of high expectations, structured practice, and personalized instruction in shaping the leaders of tomorrow. By working alongside some AMAZING teachers to instill these values, we create a culture of excellence where every individual has the opportunity to thrive.

As educators, it is our responsibility to inspire greatness in the next generation. By harnessing the principles of coaching philosophy—

           high expectations

            ,

           structured practice

            , and

           personalized instruction

—we can empower students to achieve their goals and succeed both in and out of the classroom.

The lessons learned from the football field can be applied to the realm of education with remarkable results. By recognizing the parallels between coaching philosophy and effective teaching strategies, we can create a learning environment where every student has the opportunity to excel.

Josh Bovill | 2021 YMS Teacher of the Year

In honor of being selected as the Teacher of the Year, I would like to share some of the nice words shared by my amazing colleagues and students

Josh works very hard to extend the learning in our academic classrooms to meaningful applications outside of the classroom (Shark Tank). He challenges our students with collaborative project work where they end up presenting to unfamiliar audiences. He encourages creativity in the work in his classroom. In the collaborative work (group or partners) he lays down clear expectations for our students to work within. In and out of the classroom he supports and inspires our students as a role model in sports and Legacy of Lions.

o Nari said, "He is good at explaining things and enforces rules when we work with others. He makes learning fun!"

o Cam said, "Mr. Bovill is always fun, energetic, and positive! His attitude makes me want to learn more. Sometimes the work is challenging but we are encouraged to ask for help and he provides it."

o Grace said, "Mr. Bovill makes class fun with activities. He is always positive and happy."

These are just some of the reasons why I nominate Josh Bovill for Teacher of the year!

Finally, Josh's enthusiasm and love of learning and innovation spills into his fellow teachers' classrooms. He often visits or wanders in to our classrooms to ask what we are doing, peer around the room at our posters, talk to us about what we are reading or discussing so he can think about incorporating the ideas into his classroom in true inter-disciplinary form. Thank you Josh for preparing our students to be 21st Century Learners!!!

He has been very influential here at York Middle School. He serves as the co-athletic director, head football coach (winning a championship), elective department head, and teacher here at YMS. He is also mentor to several young males here and finds the time to connect with students, whether it’s checking on his players in class, or going to the gym during his planning to play dodgeball with the students. He has also given several students opportunities to discover and connect with business leaders and community members. He has displayed this through his real-world projects, class sponsorship projects, and Panther’s field trips. In addition, Joshua serves as part of the York Literary Festival by orchestrating and hosting the open-mic event. He also oversees the performing arts club here at school, giving students an outlet for expression. If a teacher needs a helping hand or pick-me-up, Joshua is the person for the job. He has a very positive attitude and lives like every day is “Friday.” He is always willing to be a helping hand.

Every Friday Has A Debo

This is how looking forward to Friday is hurting your career.

Are you one of those people who look forward to Friday? If you are like almost every human being in the world, then you probably said yes to this answer! There are a many reasons people look forward to Fridays. Some party with friends. Some rest at home and others spend time with family. So you may ask yourself, how is this hurting my career. Well a few weeks ago I had a "light bulb" moment. It was the middle of what was a very slow week. Hump day as the famous camel from Geico would describe it, felt more like a mountain, than a hump. As I sat at my desk, (kind of working...mostly daydreaming) the light bulb went off. At that moment I realized that by me counting down the days from Monday to Friday, time and productivity was passing me by. So, I want to challenge you to create a paradigm shift in the way we think about Friday. Here are a few reasons why:

            Today Is Importan

t-- When we look past today and anticipate Friday, we miss the valuable lessons and gifts of the present. I believe that every single experience God gives us, is an opportunity to learn and grow. By simply looking ahead we subconsciously cut corners and lose productivity.

            Every Friday Has A DEBO

--If you have ever seen the movie Friday, you would know that Debo is the bully that ruins everybody's day. No matter how you look at Friday, you're going to always have a Debo (someone, something or task that makes your day a little longer). However, by starting off Monday with an attitude of excitement and passion, you fuel your inner Craig (movie reference) to tackle and knockout any bully (i.e. task, problem, etc).

I Got Mind Control Over Debo

--The way you think ultimately drives the way you respond to situations. So when you start a week focusing on your countdown to Friday, it is difficult to mentally and emotionally engage the way you need to in order to drive excellence. If you want to set yourself apart, you have to think differently. You have to challenge yourself in ways that are uncomfortable.

Friday is an amazing day for most of us. The way to make it even better is by making it unexpected. Just don't notice it until it's here!
